شناسایی و اولویت‌بندی عوامل مؤثر بر نگهداشت اعضای هیئت علمی در آموزش عالی با استفاده از تکنیک TOPSIS

چکیده

هدف اصلی از اجرای این پژوهش، شناسایی و رتبه‌بندی عوامل مؤثر بر نگهداشت اعضای هیئت علمی در آموزش عالی بود. از روش کیفی-کمی، با استفاده از ابزار مصاحبه و پرسشنامه بهره گرفته شد. نخست از طریق مصاحبه عمیق با 16 خبره که با روش نمونه‌گیری گلوله برفی شناسایی شدند، داده‌ها گردآوری و با استفاده از روش تحلیل تم، تحلیل شدند. داده‌های شناسایی شده بر اساس میزان تشابه مفهومی، دسته‌بندی و ترکیب شده و 42 مقوله فرعی، 19 مقوله اصلی و در نهایت 8 مؤلفه (عامل) استخراج شد. سپس به‌منظور دریافت نظرات 16 خبره، در مورد اولویت هر یک از عوامل شناسایی شده، از پرسشنامه استفاده شد. داده‌های این مرحله با استفاده از نرم‌افزار اکسل تجزیه‌وتحلیل شدند. یافته‌های پژوهش نشان می‌دهد عامل فضای پژوهش، بیشترین تأثیر را در نگهداشت اعضای هیئت علمی در دانشگاه دارد. فضای آموزش و یادگیری، تأکید بر شایسته‌گزینی، شرایط کاری، سازوکارها و فرایندها، حمایت سازمانی، محیط کار و فضای فرهنگی دانشگاه در رتبه‌های بعدی قرار گرفتند.

چکیده [English]

The main purpose of this research was to identify and rank the factors affecting retention of faculty members in higher education. To do this end, it was decided to make use of qualitative-quantitative method through such tools as interview and questionnaire. In the first stage, 16 elites were selected through snowball sampling method and, then, they were deeply interviewed. Having collected the required data, the concerned data were analyzed through the theme analysis method. The collected data were categorized and merged into 42 sub-categories, 19 main categories and 8 dimensions (factors) in terms of conceptual similarity. Next, questionnaires were run in order to obtain the viewpoints of 16 elites on the priorities of the concerned identified factors. The collected data were analyzed using Excel Software. The results of research showed that the factor of research space had the most notable impact on the retention of faculty members in universities. The next priorities were as follows: educational and learning space, emphasis on proper selection of faculty members, working conditions, mechanisms and processes, organizational support, work environment and cultural space of the university.
